The study, which surveyed 1,500 individuals and nearly 500 businesses across Vietnam during July and August, offers critical insights into the evolving landscape of IT talent acquisition, particularly concerning the burgeoning demand for Artificial Intelligence (AI) expertise. The findings highlight a significant shift in compensation expectations, with companies willing to offer substantially higher salaries for AI-skilled professionals compared to other IT roles.

The report paints a nuanced picture of the current IT job market in Vietnam. While the first half of 2024 saw a stabilizing job market with a specific talent occupancy rate of 32%, the outlook for the future indicates a surge in activity. Over 65% of IT professionals are actively seeking new employment opportunities or planning to do so within the next six to twelve months. This high level of job mobility underscores a dynamic and competitive environment for both employers and employees.

A key takeaway from the survey is the three primary factors driving IT professionals to seek new employment: higher salaries, opportunities for career advancement, and the potential for significant career growth, particularly concerning the financial benefits offered by a company. This willingness to embrace increased duties is a 10% increase compared to the previous year’s survey, suggesting a heightened sense of urgency in the job market and a proactive approach by individuals to adapt to evolving employment demands. This trend, according to Navigos Group experts, points to an increasingly competitive landscape within the IT recruitment sector.

Emerging Platforms and Shifting Recruitment Strategies

The report also sheds light on the evolving channels through which IT professionals are seeking employment. Social media platforms are increasingly being utilized by a substantial number of IT employees for job searching. Notably, Threads, despite its relatively recent emergence, has captured the attention of 4.4% of surveyed IT professionals for job hunting. Correspondingly, 2.4% of businesses reported using Threads to connect with potential candidates. This indicates a diversification of recruitment strategies beyond traditional job boards and professional networking sites.

The survey’s findings are particularly instructive for recruitment departments. Product management and product development roles are identified as highly sought-after positions, accounting for 25.6% of all job postings. However, a significant portion of businesses indicate that candidates for these roles are not meeting the required qualifications, suggesting a gap between the skills employers seek and the skills available in the talent pool.

Looking ahead to 2025, the demand for IT talent is projected to diversify significantly. Within this evolving landscape, "Backend/Frontend Developer" roles are anticipated to see the highest demand, accounting for 22.5% of projected recruitment needs. Following closely are "Product Owner/Product Manager/Project Manager" roles, expected to constitute 15.7% of the demand.

Crucially, the Navigos Group’s recent survey reveals a distinct trend: a significant willingness among companies to offer higher compensation for AI-related positions compared to other IT roles. This willingness to invest more in AI talent is a clear indicator of the strategic importance businesses place on artificial intelligence.

Specifically, 43.7% of companies reported being prepared to pay 10% to 20% more for AI professionals. An additional 18.4% indicated a readiness to offer salaries that are 20% to 50% higher for individuals with AI expertise. This substantial salary premium for AI skills reflects a market where demand significantly outstrips supply, forcing companies to compete fiercely for specialized talent.

Phan Thanh Hien, Product and Technology Director at Navigos Group, offered insights into the profound impact of the AI wave, particularly Generative AI, on the IT sector. He noted that the rapid advancements in AI present numerous opportunities for businesses seeking to enhance productivity and for companies offering solutions built upon Generative AI.

"AI will significantly boost the productivity of many roles, especially in programming, code review, and product design," Hien stated. He further emphasized that individuals who master the capabilities of AI will likely achieve higher productivity levels compared to those relying solely on traditional methods. This disparity could lead to a risk of obsolescence for those who fail to adapt.

The very nature of IT roles is poised for transformation. Hien explained that existing IT positions will be reimagined through the lens of AI, necessitating a significant shift in the skillsets required across the board. For instance, front-end developers who can leverage AI for code generation will be able to dedicate more time to solution design and quality assurance, leading to a more efficient workflow. Similarly, testing engineers can utilize AI to automate test case creation, thereby saving time and improving overall efficiency.

"In other words, AI will accelerate the automation process, and the role of humans in inspection and verification will become critically important," Hien added. This sentiment highlights a future where human oversight and critical judgment remain indispensable, even as automation takes precedence.
